Ray is right, give people a vested stake in the company/project, treat them as equals and they will work their asses off for you. My employees all have a 5% stake in the company and they make sure they do 150% or more on everything they do and they go the extra mile. And face to face is the best way to work, physical interaction just seems to make thing go smoother, and keeps everyone very motivated.
